Abstract
The purpose of this study is to investigate the mediating effect of affective organizational commitment and job satisfaction on the relationships between perceived level of employees on group culture prevailed in social welfare organizations and OCB. The subjects of this study were 394 employees working at 79 social welfare organizations in Young-nam area. The four variables: group culture, affective organizational commitment, job satisfaction, and OCB were measured by self-report questionnaires. In addition, this study adopted structural equation model analysis to investigate the mediating effect of affective organizational commitment and job satisfaction. Main results are as follows: First, group culture’s level perceived by social welfare organization’s employees has not direct effected on OCB. Second, this study found the three significant paths impacting on OCB. They were ‘group culture → affective organizational commitment → OCB’, ‘group culture → affective organizational commitment → job satisfaction → OCB’, and ‘group culture → job satisfaction → OCB’. Finally, affective organizational commitment and job satisfaction on the relationship between group culture and OCB have played a full mediating role. Based on these empirical findings, this study discussed some implications for enhancing OCB of employees.
