The Influence of Organizational Conflicts Among Care Workers in Elderly Care Facilities on Their Turnover Intention and the Moderating Effect of Social Support

Abstract

This study aims to find ways to efficiently manage organizational conflicts of care workers working in the elderly care facilities and further improve the organizational performance by empirically verifying the influence of the organizational conflicts on their turnover intention and the moderating effect of social support between these variables. For these purposes, we collected data by conducting surveys among the care workers engaged in the 22 elderly care facilities in 10 cities and counties of Gyeongbuk province. The data collected were analyzed through the Descriptive Statistics, Correlation Analysis, and Structural Model Analysis with the SPSS WIN v21.0 and the AMOS v18.0. The results are as follows. First, organizational conflict of care workers was found to have a positive effect on their turnover intention. Second, although a moderating effect of social support was found between organizational conflict and their turnover intention, the effect varied depending on the types of social support. Third, the moderating effect varied depending on the types of conflict and social support. This research provides theoretical, practical and policy implications for the efficient and effective management of the Elderly Care Facilities by analyzing the influence of organizational conflicts among care workers on their turnover intention and the moderating effect of social support.
