Abstract
The purpose of this study was to enhance the quality of service and organizational effectiveness in long-term care facilities for the elderly by identifying the relation structure between compensation satisfaction, calling and organizational commitment of care givers. For this, this study conducted a questionnaire survey on the subjects of care givers. A total of 219 responses collected were used in this study for the final analysis. Following are the results of this study: Firstly, it was confirmed that the compensation satisfaction and calling of care givers positively affected organizational commitment. Secondly, it was found that promotion satisfaction out of compensation satisfaction factors of care givers affected organizational commitment mediated with calling. Thirdly, the interactive effect of compensation satisfaction and calling of care givers upon organizational commitment was identified. It was found that the influence of promotion satisfaction affecting organizational commitment was differentiated according to the level of calling and that the influence of calling affecting organizational commitment was differentiated according to the level of promotion satisfaction. This study suggests that a systemic education training system should be established, compensation system for good job positions provided, social recognition of care givers improved, and continuing education activated as policy projects for enhancing organizational commitment of care givers.
